Elas s\u00e3o a for\u00e7a que suporta os processos e levam as empresas a terem resultados incr\u00edveis, n\u00e3o importa o tamanho ou segmento.<\/p>\n<p>No entanto, falar de pessoas por vezes \u00e9 muito subjetivo, \u00e9 lidar com o intang\u00edvel. Afinal, seres humanos est\u00e3o em constante transforma\u00e7\u00e3o e s\u00e3o diferentes uns dos outros: o comportamento, os desejos, fatores motivadores, objetivos de vida&#8230; enfim, somos diferentes em todos os aspectos.<\/p>\n<p>Alinhar os desejos das pessoas com os objetivos da companhia \u00e9 o que faz com que a gest\u00e3o de pessoas seja estrat\u00e9gica, e isso se torna muito mais f\u00e1cil e confi\u00e1vel com a utiliza\u00e7\u00e3o de dados. \u00c9 a\u00ed que o <a href=\"https:\/\/www.impulsoconsult.com.br\/o-que-e-people-analytics\/\" target=\"_blank\" rel=\"noopener\">People Analytics<\/a> entra em a\u00e7\u00e3o.<\/p>\n<h2>Benef\u00edcios do People Analytics<\/h2>\n<p>Na era da transforma\u00e7\u00e3o digital \u00e9 impens\u00e1vel n\u00e3o utilizar a tecnologia a nosso favor. Por\u00e9m, sabemos que \u00e9 dif\u00edcil romper a barreira do convencional. Nas empresas, tradicionalmente, as decis\u00f5es relacionadas \u00e0s pessoas acontecem com base em \u201cachismos\u201d e s\u00e3o em sua maioria reativas, ou seja, acontecem para solucionar um problema que j\u00e1 est\u00e1 instalado.<\/p>\n<p>Com o uso de dados, \u00e9 poss\u00edvel conhecer o perfil dos profissionais enquanto grupo e individualmente, e com isso, as decis\u00f5es s\u00e3o mais efetivas e planejadas, o que impulsiona a performance dos funcion\u00e1rios e consequentemente da empresa.<\/p>\n<p>Mas, o <strong>People Analytics n\u00e3o \u00e9 somente sobre ter dados e, sim, sobre saber utiliz\u00e1-los.<\/strong> \u00c9 transformar informa\u00e7\u00f5es em planos de a\u00e7\u00e3o, como fez a Nielsen.<\/p>\n<p>Em 2016, no evento Talent Connect, o vice-presidente da Nielsen apresentou o resultado de um trabalho baseado em dados. Na \u00e9poca a empresa contava com aproximadamente 40 mil funcion\u00e1rios e altos \u00edndices de rotatividade, mas, o motivo que levava as pessoas a pedirem demiss\u00e3o, at\u00e9 ent\u00e3o, ningu\u00e9m sabia explicar. A partir da an\u00e1lise de algumas vari\u00e1veis dos funcion\u00e1rios como idade, sexo, n\u00edvel de cargo etc., dentro de alguns meses houve dois grandes insights:<\/p>\n<ul>\n<li>o primeiro ano de trabalho do funcion\u00e1rio na Nielsen era o mais importante;<\/li>\n<li>a reten\u00e7\u00e3o de funcion\u00e1rios tendia a ser maior com mudan\u00e7as laterais de cargo do que com promo\u00e7\u00f5es.<\/li>\n<\/ul>\n<p>A partir dessas descobertas, a empresa identificou quais funcion\u00e1rios tinham maior probabilidade de deixar a empresa dentro de um per\u00edodo de seis meses e promoveu a\u00e7\u00f5es pontuais de feedback, al\u00e9m de outras iniciativas com as demais pessoas da equipe. Isso reduziu pela metade o \u00edndice de rotatividade.<\/p>\n<p>Assim como a Nielsen, empresas que utilizam o People Analytics compreendem o comportamento das pessoas com base em dados, utilizando-os tanto para lidar com o cen\u00e1rio atual, quanto para entender as tend\u00eancias do futuro, fundamentando suas tomadas de decis\u00e3o.<\/p>\n<h2>\u00c9tica e People Analytics<\/h2>\n<p>Os dados s\u00e3o, sem d\u00favida, muito valiosos e transformam a forma de fazer gest\u00e3o. Contudo, <strong>o \u201cpeople\u201d \u2013 do People Analytics \u2013 n\u00e3o deve em hip\u00f3tese alguma ser deixado de lado.<\/strong> Isso quer dizer que, por mais que os dados ajudem, as informa\u00e7\u00f5es qualitativas, baseadas no conhecimento dos gestores e processos do dia a dia devem complementar a an\u00e1lise para qualquer tomada de decis\u00e3o. Afinal, o humano nunca sai de moda e como voc\u00ea j\u00e1 deve ter ouvido por a\u00ed, no final do dia \u00e9 sempre gente lidando com gente.<\/p>\n<p>Se de um lado a presen\u00e7a e acompanhamento dos gestores \u00e9 indispens\u00e1vel, do outro, os funcion\u00e1rios da empresa devem ser envolvidos no processo de People Analytics. Todo mundo precisa saber o que est\u00e1 sendo analisado, como os dados est\u00e3o sendo coletados e por qu\u00ea. \u00c9 uma quest\u00e3o que vai muito al\u00e9m de mera formalidade, tem a ver tamb\u00e9m com respeito e \u00e9tica.<\/p>\n<p>As pessoas precisam estar engajadas no processo e, para isso, \u00e9 preciso ter o consentimento delas para a coleta dos dados. Criar uma estrat\u00e9gia para ades\u00e3o ao programa e ter toda a documenta\u00e7\u00e3o necess\u00e1ria para coleta de informa\u00e7\u00f5es \u00e9 de extrema import\u00e2ncia, e isso tudo deve acontecer \u00e0s claras. Nada de letras mi\u00fadas no rodap\u00e9 de documentos!
